Selection, development and diagnosis are different jobs
Choosing between candidates, helping someone grow, and understanding a team’s collective gaps demand different instruments and different standards of rigour. A tool built for development used to select is the most common and most consequential misuse.
Write the decision down first
What will you do differently depending on the result? If there is no answer, the assessment is an activity rather than an input, and it will produce a report nobody acts on.
Assessment supplements judgement
No instrument replaces evidence of what someone has actually done. Treating a profile as more objective than a track record is a category error that feels rigorous and is not.
